Age-Sensitive Resource Architecture and Senior Employee Performance: The Roles of Work Engagement and Learning Climate in Multinational Companies

Abstract
Amid digital transformation, this study examines how Digital Literacy, Age-Inclusive HR Practices, HRM Digitalization Level, and Perceived Employability influence Work Engagement and Employee Performance among senior employees. It also investigates the mediating role of Work Engagement and the moderating impact of Learning Climate on performance. Using a quantitative, explanatory cross-sectional design, data were gathered from 500 employees aged 50 or older across 26 multinational companies in East Java, Indonesia, and analyzed using partial least squares structural equation modeling (PLS-SEM). The findings indicate that Digital Literacy, Age-Inclusive HR Practices, HRM Digitalization Level, and Perceived Employability have positive and significant effects on both Work Engagement and Employee Performance. Additionally, Work Engagement significantly enhances Employee Performance and acts as a vital mediator transmitting the effects of all four antecedents. Furthermore, a positive Learning Climate strengthens the impact of Work Engagement on performance, maximizing outcomes at higher levels of support. Ultimately, this research demonstrates that sustaining senior employee performance during digital shifts requires combining individual digital capabilities and career confidence with inclusive, digitalized HR support and a strong learning environment, advancing strategic HRM literature within emerging economies.
