A cross-level model of organizational commitment antecedents

Since 1960s, organizational commitment and its antecedents studied from a single– level view; but the study by taking multilevel approach received less attention. In this research, a conceptual cross– level model of organizational commitment antecedents proposed and tested. Data obtained from 461 faculty members of Tehran major universities. Hierarchical linear models examined using HLM6.08. Results showed that consideration has the most moderating effect and moderates seven relationships (e.g., relationship between organizational commitment and perceived management esteem). Participation in decision-making moderates six relationships (e.g., relationship between trust in management and perceived management support). Feedback moderates four relationships (e.g., relationship between organizational commitment and perceived procedural justice). Positive discipline moderates two relationships (relationship between organizational commitment and perceived management esteem and relationship between organizational commitment and trust in management).

Abstract [فارسی]

از دهه 1960 تاکنون تاثیر متغیرهای متعددی بر تعهد سازمانی با نگاه تک سطحی بررسی شده است اما تحقیق در این زمینه با رویکرد چندسطحی کمتر مورد توجه قرار گرفته است. در این تحقیق، یک مدل مفهومی میان سطحی تعدیل کننده از پیشایندهای تعهد سازمانی پیشنهاد و آزمون شده است. نمونه تحقیق شامل 461 نفر از اعضای هیات علمی دانشگاههای مهم دولتی تهران بوده است. برای آزمون فرضیات از نرم افزار HLM6.08 و روشهای مدلسازی خطی سلسله مراتبی استفاده شده است. یافته ها نشان می دهد ملاحظه رهبر رابطه بین تعهد سازمانی با ادراک از احترام و عدالت توزیعی و رابطه بین اعتماد با ادراک از حمایت، احترام، عدالت رویه ای، عدالت توزیعی و تعهد سازمانی را تعدیل می کند، مشارکت در تصمیم گیری رابطه بین تعهد سازمانی با ادراک از حمایت، احترام و عدالت توزیعی و رابطه بین اعتماد با ادراک از حمایت، عدالت رویه ای و عدالت توزیعی را تعدیل می کند، بازخور رابطه بین تعهد سازمانی با ادراک از حمایت و عدالت رویه ای و رابطه بین اعتماد با ادراک از احترام و عدالت توزیعی را تعدیل می کند و بالاخره انضباط مثبت رابطه بین تعهد سازمانی با ادراک از احترام و اعتماد را تعدیل می کند.
